| چکیده | ||
| زمینه و هدف: در دوران معاصر، حضور زنان در بازار کار و بهویژه فعالیتهای تولیدی افزایش چشمگیری یافته است. این در حالی است که ابعاد مختلف نابرابریها و چالشهای شغلی در محیطهای کاری برای زنان شاغل جریان دارد. هدف مطالعه حاضر، واکاوی تجربههای اشتغال زنان در کارخانهها و کارگاههای تولیدی است. روش و دادهها: در این راستا، روش کیفی با رویکرد پدیدارشناسی بهکار گرفته شده و دادهها از طریق مصاحبه نیمهساختاریافته با ۱۴ زن شاغل گردآوری شدهاند. مصاحبهها تا زمان اشباع نظری ادامه پیدا کرد. تحلیل دادهها به شیوه تحلیل مضمون و با استفاده از روش کلایزی صورتگرفته است. یافتهها: یافتهها بر چهار مضمون اصلی متمرکز است: 1) تجربه تبعیض و عدم تبعیض در دستمزد، 2) انواع خشونت، 3) بهرهکشی و 4) مواجهه با بیگانگی. زنان با چالشهایی نظیر تبعیض مزدی، تجربه انواع خشونت (روانی، کلامی و جنسی، جسمی و شرایط نامناسب محیط کار)، شرایط نامناسب محیط کار، بهرهکشی و بیگانگی نسبت به کار و همکاران مواجهاند. تفاوت چشمگیر میان تجربه زنان در کارخانهها و کارگاهها مشاهده شد؛ کارخانهها ساختار رسمیتر و نظارت قانونی بیشتری دارند، درحالیکه کارگاهها محیطی غیررسمی با شفافیت پایین در پرداخت و وابستگی به روابط شخصی هستند که تبعیض جنسیتی در آنها شدیدتر است. بحث و نتیجهگیری: براساس نتایج، تفاوت میان محیطهای کارگاهی و کارخانهای منجر به شکلگیری تجربههای شغلی متنوعی در میان زنان شده است. درحالیکه بخشی از مشارکتکنندگان تبعیض مزدی یا بیگانگی شغلی را گزارش نکردهاند، تجربه بهرهکشی بهعنوان یک مؤلفه مشترک در میان آنان مطرح بود. پیام اصلی: تجربه شغلی زنان در بنگاههای تولیدی تحت تأثیر ساختار سازمانی است؛ کارخانهها با نظارت رسمیتر چالشها را کاهش میدهند، درحالیکه کارگاهها به دلیل روابط غیررسمی و کمبود شفافیت، تبعیض مزدی و بهرهکشی بیشتری را تجربه میکنند. | ||

| Background and Aim: In the contemporary era, the participation of women in the labor market, particularly within manufacturing sectors, has increased significantly. Concurrently, various dimensions of workplace inequalities and professional challenges persist for female workers. This study aims to explore the employment experiences of women within manufacturing factories and workshops. Data and Method: A qualitative approach using descriptive phenomenology was adopted for this study. Data were gathered through semi-structured interviews with 14 female workers, continuing until theoretical saturation was achieved. The collected data were analysed using thematic analysis and Colaizzi’s method. Findings: The findings focus on four main themes: 1) experiences of wage discrimination and non-discrimination, 2) types of violence, 3) exploitation, and 4) alienation. Female workers face unique challenges, which include wage disparities, various forms of violence (psychological, verbal, sexual, physical, and hazardous working conditions), exploitation, and a sense of alienation from both their work and colleagues. A pronounced divergence was observed in women’s experiences between large factories and small workshops. Factories tend to have a more formalised structured environment with greater regulatory oversight, while workshops often reflect informal settings characterized by low payroll transparency, dependence on personal networks, and more severe gender discrimination. Conclusion: The findings indicate that structural differences between workshop and factory settings shape diverse occupational experiences for women. While some participants reported no wage discrimination or job alienation, the experience of exploitation emerged as a pervasive, shared phenomenon across both settings. Key Message: Women's occupational experiences in manufacturing enterprises are deeply shaped by organizational structures; while factories with more formal oversight reduce workplace challenges, workshops—due to informal relationships and a lack of transparency—exhibit higher wage discrimination and exploitation. | ||
